Since they have are less hardworking and technically below par as compared to other citizens, so it has emerged as a bigger challenge.

Arafat Al Yafei) the health and safety concerns are one of the biggest issues that have been faced in motivating the employees. This is due to the reason that exploration of oil is a tough job which requires extraordinary amount of skill and expertise. So motivating people to do this kind of work, in an area dominated by industries where individuals can have wide variety of options is seemingly difficult.

Analysis

Both of the managers are of opinion that they have faced several challenges such as molding and motivating of staff particularly Emirati nationals who are not that hard working as Asians or other expats.

Organizational Change

Q) Give a detailed description of a major change that has taken place in the organization in the recent past. (If a major change hasn’t taken place, discuss any changes that have occurred.

Mr. S.Al Qubaisi) since its creation in 1973, the organization has undergone major organizational changes in the recent past. From being an organization that was solely dependent on exploration of oil and its exportation. It has covered a long distance and is now operating on shore as well as off shore. There have been significant organizational changes that have occurred in ADNOC. The major organizational change in ADNOC can be clearly seen in the number of various sub companies and organizations that are operant in UAE and providing services related to oil and gas. There have been several organizations such as Abu Dhabi marine operating company (APMA-OPCO) that is playing a major role in exploration, extraction and export from offshore fields. Zakhum development company (ZADCO) has been operating in upper Zakum, Umm ul Dalkah and Satah offshore fields. The production and development of liquefied petroleum products has constantly increased as Abu Dhabi gas industry Limited (GASCO) has been founded to address the requirements. Abu Dhabi refining company (TAKREER) plays an important part in refining of crude oil, production of sulphur and transportation of and gas products. The development of the organization is clearly visible in the form of various companies such as Abu Dhabi national tanker company (ADNATCO) and national gas shipping company (NGSCO), which is responsible for transportation for petrochemical products domestically and internationally. It is an extremely important group and is the backbone of oil economy in the country. The group has been able to expand on a larger scale as several other companies are also founded. Q) Give a detailed description of the environmental and /or organizational pressures that may have had an effect/impact indicating a need for this change to occur. Provide explanations.

Mr. S.Al Qubaisi) there have been significant factors that have been extremely instrumental in causing organizational changes. These changes are determined an governed by variety of key factors such as Fashion Pressures, Mandated Pressures, Geopolitical Pressures, Market Decline Pressures, Hyper competition Pressures, Reputation and Credibility Pressures.

The increasing trends of urbanization have forced the increase in the supply and production of oil related commodities that have in fact augured in the shape of organizational changes. The geopolitical factors are clearly observed from the phenomenon that several Arab countries are self-sufficient in oil. So ADNOC has to travel an extra mileage in increasing its productions to develop a greater level of competitive advantage over others. ADNOC is the largest supplier of oil in the Arab and Asian countries. Therefore, it is continuously enhancing and broadening its services by opening various companies all around the region. ADNOC has great credibility in the country as it hires fresh graduates and gives them a good road to career development. Therefore, ADNOC has introduced organizational changes in order to cope with the requirements of the industry.

Q) Give a detailed description of how the change was implemented?

Mr. S.Al Qubaisi) The formation of ADNOC in 1973 was a well conceptualized and formulated idea that laid the foundations of the oil economy in UAE. With the passage of time, an increasing trend was seen and several other sub companies emerged from the actual ADNOC group. These companies were the sole provider of oil and gas related commodities in the UAE. As time evolved and the organization kept on proving its worth, the change was inevitable. The organization launched various companies all over the UAE. The main factor that played a key role in contributing to the change was succession planning.

Succession planning has several benefits. It develops an extremely competitive environment. It is an important and useful process which can ensure long term development. It prepares people for future challenging activities and thus provides stability to the organization. It ensures adequate transfer of knowledge from top to bottom in an organization chain. It creates an extremely positive impact on job satisfaction and also proves helpful in expansion of the company. It helps in identification of deficiencies and enables an organization to adopt a preemptive strategy. This strategy helped in expansion of the industries in UAE.

Q) What leadership style does this indicate the management was following?

Mr. S.Al Qubaisi) The management has followed the participative style of leadership in the organization. All the codes and procedures in the organizations have been incorporated by following the process in which exchange of information and ideas is highly encouraged. Democratic leaders make the final decisions, but they include team members in the decision-making process. They encourage creativity, and team members are often highly engaged in projects and decisions. There are many benefits of democratic leadership. Team members tend to have high job satisfaction and are productive because they’re more involved in decisions. This style also helps develop people’s skills. Team members feel in control of their destiny, so they’re motivated to work hard by more than just a financial reward.

Q) Give a detailed description of the resistance (if any) displayed by employees and how management dealt with it?

Mr. S.Al Qubaisi) the employees were sometimes reluctant to adopt training and development programs as they thought that these programs were considerably beyond the scope of their learning capabilities and expertise. The organization encouraged Emiratization but the Emirati individuals find greater degree of reluctance in understanding complex level of computer aided learning and high performance programs.

Q) Suggest an approach that could have been used to lower employee resistance?

Mr. S.Al Qubaisi) The human resource department of ADNOC adopted and instituted a well thought and highly conceived act of developing separate individual development programs for the wide variety of individuals. The programs were developed in order to ensure that all the employees were able to learn and develop and contribute to the process of organizational development without any kind of discrimination.

Q) Was the change implemented successfully or not – give evidence to support your answer?

Mr. S.Al Qubaisi) The change was implemented successfully. One can easily say this by looking at the extensive network of ADNOC group of companies within UAE. The launching of ADNOC training institutes along with several other programs such related to on job development and off job development helped effectively and contributed in an extremely positive manner in the uplift of the organization. These factors have resulted in a positive manner in ensuring success of the organizational change.

Conclusion

Organizational change is very important in maintaining an organizational purpose, values, and vision (Margaret, 2009). Leaders must set the example by living the elements of culture: values, behaviors, measures, and actions. Values are meaningless without the other elements. The leadership must considerable efforts in order to transform the organization (Pearson, 2011).
