INTRODUCTION

COMPANY BACKGROUND

KLM Royal Dutch Airlines was founded on October 7, 1919. It has continued to operate under the same name to this day, making it the oldest scheduled airline in the world with a continuous history.

The carrier’s first scheduled flight was on May 17, 1920, connected Amsterdam and London. By the end of that year the company had carried 345 passengers, 22 tons of cargo and three tons of mail.

The airline operated its first intercontinental flight to Indonesia, then still the Dutch East Indies, in October 1924. Regular scheduled flights to the Far East began in 1929 the route remained the world’s longest until the outbreak of World War II.

Klm aircraft continued to fly from England throughout the war, but operations from its home base, Amsterdam Airport Schiphol, had to be reconstructed from zero in 1945.

Albert Plesman, who had founded and led the airline from the beginning, threw himself into this task with the same energy he had applied to the pre-war company. By the fall of 1945, Far Eastern services had recommenced.

And in May 1946, Klm was the first continental European airline to open transatlantic services to the USA

In the year 1998/99, KLM carried 15,041 million passengers and 578,000 tons of cargo and mail. The company operates a fleet of 117 aircraft, averaging 8 years old, one of the worlds youngest.

The 2000s were marked by the ongoing renovation of the fleet of the company. To put it more precisely, in 2002 the company announced the replacement of its old Boeings by Boeings 777-200ERs and Airbus A-330-200s.

At the same time, the company started to accelerate its international market expansion and international cooperation. In this regard, it is worth mentioning the merger of KLM with Air France in 2004,

KLM ORGANISATION STRUCTURE AND SPAN OF CONTROL;

Though people may be promoted and rise up to the top level but the cost of management will be as high as always managers are paid high in terms of salary and other fringe benefits compared to other subordinates at lower levels

Not only that but any matter must be communicated to all layers of management before any decision to be made this cause delayment as there are matters which need quick decisions.

Subordinates who are at low level are not very free to make decision as most of the decision has to come from the chain of command upward hence their freedom to make decision is restricted.

Armstrong (2006) defined Leadership as the ability to persuade others willingly to behave differently. The function of team leaders is to achieve the task set for them with the help of the group. Leaders and their group are therefore interdependent.

Leadership is a relationship through which one person influences the behavior or action of other people. Mullins (2007)

The successful development of KLM was, to a significant extent, determined by its effective leadership.

At the same time, it is important to underline that the management of the organization, its managerial hierarchy and division changed in the course of time respectively to the changes in the business environment and the position of the company in the international market.

To put it more precisely, the managerial hierarchy of Klm should adapt new strategies and new forms in order to maintain the effective performance of the organization.

It is obvious that the substantial enlargement of the company which took place in the second half of the 20th century and the enlargement of its operations worldwide stimulated the change in the organizational hierarchy since the company could not function effectively using the traditional managerial hierarchy. In fact, today, the company tends to develop a flexible organizational structure in order to avoid unnecessary bureaucratization, which can produce a negative impact on the performance of the company.

This means that the company is managed by its headquartering Amsterdam where the company’s CEOs take the strategic decisions concerning the further development of the company.

However, today, it is practically impossible to manage effectively such a huge organization as KLM since the company operates domestic and worldwide scheduled passenger and cargo services to more than 90 destinations and it has over 30,000 employees.

Obviously, the effective management may be achieved only through the minimization of a bureaucratization of the organizational hierarchy. The latter is achieved through the provision of KLM’s subsidiaries and its units located worldwide with a higher degree of autonomy.

In fact, the company tends to introduce liberal management strategies which target at the higher autonomy of the company’s units and employees. In practice, this means that the subsidiaries and units of the company function autonomously and take decisions concerning the regular and routine performance relatively independently from the headquarter of the entire company.

Instead, the headquarter of the company and CEOs are not involved in the process of taking decisions concerning routing, technical questions. In fact, CEOs of the company are working on the problem of the strategic development of the company.

In other words, they define the basic directions of the development of the company, strategic goals and ways of their achievement, set tasks which their subordinates should achieve.

The subsidiaries and various units of the company, on the lower level of the managerial hierarchy, get the strategic directions and goals which they have to achieve and work on the fulfillment of tasks set by CEOs. In such a situation, the technical way in which the strategic goals are achieved is mainly the prerogative of subsidiaries and units of the company and their managerial staff, which does not concern top executives of the company.

As a result, the managerial hierarchy allows the company to function effectively since decisions are taking fast and the managerial hierarchy is flexible enough to provide the personnel with a high degree of autonomy, which allows various units of the company operating in different countries and different environment to use methods and techniques which contribute to the achievement of strategic goals set by CEOs of KLM.

Furthermore, the Klm has a large and modern fleet which allows the company to provide its customers with services of the high quality and, what is more, the use of new and modern airliners increases the safety of flights, which is one of the major and determinant factors that define the customers’ choice of an airline company. In such a context, Klm is one of the world’s leaders since it uses the most technologically advanced airliners.

Finally, the existence of various subsidiaries makes the company more flexible compared to its competitors because it is not focused on intercontinental flights entirely, for instance, but it also offers a number of services which brings the company considerable benefits and which are unaffordable for many of its competitors, who are specialized on specific segments of the market.

That is why, Klm have issued a Professional Code of Ethics, as well as a special Code of Ethics for Financial Officers to follow.

Klm also maintain Passenger confidentiality, by establishing an external body (Dutch Data Protection Authority) which looks after the right implementation of legislation on privacy of information of customers.

CHANGE MANAGEMENT

Change management is defined as the process of achieving the smooth implementation of change by planning and introducing it systematically, taking into account the likelihood of it being resisted. Armstrong (2009)

The change process starts with an awareness of the need for change. An analysis of this situation and the factors that have created it leads to a diagnosis of their distinctive characteristics and an indication of the direction in which actions need to be taken. Possible courses of action can then be identified and evaluated and a choice made of a preferred action. There are two types of change strategic change and operational change.Armstrong (2006)

Pettigrew and Whipp (1991) state that when planning change there is the tendency for the people to think that it will be entirely logical and linear process of going from a to b. but it is not like that at all the implementation of change is an ‘iterative, cumulative and reformulation in use process’.

Klm introduces the use of e-business where the passengers can check in electronically where by the website of Klm attract more than 115 million visitors a year which account to 1.1 million reservation a year.

The use of electronic check inn has resulted to many of the check inn staffs to loose their job and some of them to be shifted to other departments like cargo as many customers now are check inn and printing their boarding pass at home.

In May 2004, Air France and KLM Royal Dutch Airlines become the largest European airline group: one group, two airlines, and three businesses.

This is mainly due to the reason that each airline has retained the following its individual identity, trade name and brand.

The three airlines core businesses are Passenger Business, Cargo and Engineering & Maintenance.

Though both airlines run their own operations from their respective hubs Air France runs their operations at Paris-Charles de Gaulle and Klm run their operations at Amsterdam-Schiphol.

But there is a strategic management committee which include member of staffs from both airlines which coordinates overall strategy.

These airlines share various things like in revenues and costs on trans-Atlantic flights regardless of who carries the traffic.

The basic aim in this alignment is to enables the Air France Klm airlines to jointly optimize resources such as task force and network, to provide the best offer to customers and maximize trans-Atlantic revenue.

The merger offers almost 500 destinations in 105 countries. The airlines cooperate on routes between North America and Europe, as well as on flights between Europe and certain destinations beyond.

The management is equally shared between the AIR FRANCE KLM Group and Delta Air Lines which also has a merger with Air France.

An executive committee comprising the three CEO’s and a steering committee of 6 top management for each airline define the strategy.

The structure contains eleven working groups and they are responsible for implementing and managing the agreement in the sectors of;

network,

revenue management,

sales,

product,

frequent flyer,

advertising/brand,

cargo,

operations,

IT,

Communications and finance.

All managerial decisions are made by the executive committee and the steering committee.

On the other hand, this joint venture creates a growth inevitably which provokes the growing complexity of the relationship within the company and its alliance.

Top management cannot totally control the functioning of the entire company due to it’s complicity, since they are focused on the strategic development of the company and control over its subsidiaries and units located in different parts of the world,

Furthermore, the mergers and acquisitions, with Air France raise the problem of the restructuring of the company and integration of new units into the organizational structure.

And this merger with such big airlines results into serious internal problems because of the difference in the managerial style and functions within Air France and KLM.

In addition, such mergers lead to the loss of highly qualified professional, who prefer to change an employer in face of the uncertainty of their position in the merged company.

CORPORATE SOCIAL RESPONSIBILITY

According to Mc William et al (2006) corporate social responsibility refers to action taken by businesses ‘that further some social good beyond the interest of the firm and that which is required by law’.

Husted and Salazar (2006) describe corporate social responsibility as being concerned with the ‘impact of business behavior on society’.

Porter and Kramer (2006) defined corporate social responsibility as a process of integrating business and society.

The world is KLM’s work floor. So, it should come as no surprise that Klm are closely involved in the planet’s welfare.

Klm has set up a program that contributes to the sustainable development of nature and biodiversity at its destinations. The program is called Destination Nature.

Besides financial support of specific projects Klm actively promote the nature conservation objectives of the organizations, Klm has various projects and they are working with various organization in various country of operations to implement those programs such a;

Finally, the region is affected by pollution.WWF is working on a substantial project aiming to maintain the natural productivity and species diversity of the area

Chocó, Colombia; the Chocó ecoregion is situated in the north-west region of South America. The Chocó region has an extremely high number of plants and animal species. Only approximately 10 percent of the area is preserved. Part of the original countryside in the Chocó ecoregion disappeared for good due to industrial agriculture and other economic activities.

2009-2010 KLM SUCCESS

In 2009-2010 the KLM Group transported 22.5 million passengers and more than 540,000 tons of Air France and KLM cargo.

It performed maintenance and technical modifications on aircraft, engines and components for many different airlines.

The Klm Group operates a modern fleet of 205 aircraft. During that year, the KLM Group employed more than 31,000 staff.

The KLM Group booked revenues of EUR 8 billion in financial 2009-2010. The income from operating activities was EURO 503 million.
